Hiring the right individuals for your organization

WOW, February 2012 is here; time definitely flies when you are having fun or way too busy with your life.


If you are part of the millions of Americans whose are struggling with this economy trying to make ends meet then listen. The opportunities are out there, whether for employment or self-employment and all you have to do is look for it. There’s a saying “mercaderia que no se muestra, mercaderia que no se vende”, if people doesn’t know what you are looking for then they won’t be able to help. The literal translation doesn’t quite say the same thing but the meaning is the same. Dealing with unemployment I


As some of you are aware, this year we have grown a whole lot in accounting tax services and other non-related companies and non-related services as well. Having just said that, we have incorporated a whole lot of multi talented people everywhere too.


The first challenge was to find the right people to do the assignments. There are many considerations to tackle that challenge, such as location, timing, skills, personality, schedules, just to mention a few.
So, posting an ad for the job seems like the logical step. 


With this economy is not a surprise  that people would write anything on paper to get a job, or maybe some people is just overqualified for a job posting. Now I understand why initial over the phone and face to face interviews are held. From my own experience I see everybody wants to give a great first impression on the phone, which is cool. And although I always try to make this very first call at the right time of the day, I have people answering this very first call in odd places like while grocery shopping, driving, eating, feeding a baby, riding the bus, etc. which I appreciate. I always start these calls with a, “is this a good time for you to talk for a few minutes…”  Dealing with unemployment II


As a hiring manager I like the “attitude about life”, and someone who “prioritizes”. 


I believe life is a great market where everybody is looking to exchange information of all kinds. People go to school to learn valuable information about their careers, people go to work to provide information in exchange for money, people spend hours reading or creating information in their laptops, cell phones, etc. or people sell services “providing information” about how to drive cars, how to build buildings, how to clean spaces, etc.


So, the information obtained/obtained at this very first call is crucial.


In the face to face interview recruiters are focus in the personality and try to discuss more in detail the background of the potential employee. Is easier to spot a lie or a great sense of achievement in person that over the phone. Is at this point when the right candidate starts to appear. I would say from my own experience that two out of five phone interviews were the right candidate to proceed to a face to face interview. Then one out of two meets my company’s criteria, but once in the field just one out of 3.5 met the expectations at the pace required.


If you think about it, if you want to be employed for a long time then you have to pass all of these three phases to become the right person for any job.


Do not get me wrong, I had been at the other side of the desk, and to my best knowledge I always believe that what makes you the best candidate for any job is the golden rule “you have to look, walk and smell” like the perfect candidate for any job. But the golden rule will take all the way to the phase 3, once there you have to be the “right worker” for the job, meaning you have to do what is required or “expected” for the job.
It is a two way street here.


And again from my own experience that comes from property management accounting (which is vast) ranging from the modest rents that come from section eight in the less privileged side of Los Angeles, all the way to the luxury super outrageous dozens of thousands dollar rents that come from stores and residences in Beverly Hills.


I remember the few times when I was “tricked” by the hiring manager who probably wanted really badly my experience to get a job at a no-so appealing company for a nice boast on the offered wages.


I warn you all this is a “bad sign”. The way to hell is paved with good intentions, and it is true. 


This is how it goes. First they are impressed by your background, they want you badly, they offer you the job with a bonus at front, they are under the impression that you would magically resolved all the problems at their dysfunctional company (in which the main part of problem is the person who hired you). But there is no way for you to know that at this point, and that is why it is very important that you investigate the company you really want to work for. Then once at work they expect you to resolve problems that were there for years, they want you to put in place “new things”, “change”, “fresh ideas” that would help to resolve their problems, but when they realize that your experience and suggestions collide with their way of doing things (they will lose control), then this very “fresh ideas” are ignored by the very same people who hired you, then that is the end of it. At this point they just want you to do things the way they always did it, with not change. Well, a trained monkey could have done the same thing, do not you think?


Consultants know very well what I’m talking about.


But many of us are more anxious just to get a job, any job. I would say this applies more if you have the time and resources (unemployment) in place and time to do your due diligence. I honestly just did it once, and it worked perfectly, I met my dream place to work and I met my best boss ever which I still respect and remain friends, and coming from me, it is a lot, trust me.


It all would have been different if the hiring manager was honest from the get go. I had to deal with messy accounting situations, but that’s another blog article. Reasonable and Realistic expectations that is the key.

I usually tell the prospective candidate what is the nature of the job, what is expected from him/her, and if they would be willing to do it. That’s it, simple. I don’t see an employee as an employee but as a business partner who will make my life easier in the area, and try to be as reasonable as possible. The world has enough control freaks out there.


Trivia: Do you know how to spot if your boss is a control freak? Ask yourself if you boss would make a big deal out of nothing if you do something in a different way that leads to the same results at work. If the answer is yes, then that’s a hint.


Ok, you’re in phase three “in the job. What to do when somebody doesn’t perform as required, what about if somebody doesn’t meet your expectations? What about the time, resources and money invested in this employee? I would say everybody deserves other chances, maybe the solution is just something simple, maybe re-training, maybe this employee lacks on experience in certain area, it could be multiple different reasons that probably can be solved in minutes.


If after retraining the employee and having had multiple complete attempts to resolve the issue, then maybe and just maybe this is not the right fit after all. The New direction approach.


In this case probably the best way to resolve this issue would be to prioritize the company’s resources, time and money to the next best candidate.


It is unbelievable but some people still lie to the bones, and some of their friends who are willing to fool a hiring manager portraying as references, it is odd but still happens. I was shocked to learn there are companies that do that.


As odd as finding somebody with a long background in the entertainment business working in some kind of specialized office work. Nothing wrong with that if this individual is good at this work, good for you, but if you see certain warning signs from this employee such as struggle, stress, complaints, mood swings, etc, then maybe this is not the right individual for this job after all.


If you’re trying to just help a friend then good for you, but if your friend doesn’t help you…

Again this is a 2 way street. I have found some individuals last year whose lack on specialized training I was looking for but their attitude were the best! And so far these 5 individuals are just excelling far beyond my expectations. 


I was like, “ok show me what you got” and they just punched me straight in the face. Metaphorically “of course” after I regained consciousness I just love it!


This is rare but still happens, and I’m glad I found these people, and I would love to decipher the formula on how to find more of these individuals.


Trivia: why there are more foreigners as excelling individuals than American ones? Because a foreigner is used to struggle, and against all odds the foreigner one would try in unconventional ways that would usually shock the American one. (This example comes from this company, where the 5 excelling individuals happened to be foreigners)


If you are part of the ones whose are working at an unhealthy work environment I would suggest planning your next move, your “exit move”, planning the new direction in your life. Maybe you already fulfilled your learning process at your current work place and you are ready to move to bigger and better things. It happens all the time. Another hint is when you ask yourself where else can you go further in that company, is there any place where you think you can be promoted? Then you know the answer is NO. Once I had a coworker who told me: “Olivia has to die in order for me to become the boss”. 


You never know, these answers to these questions can be answer just by the very only one who never would lie or cheat to you, the one that will be with you until the day you die, and that is your hart.

Maybe is time to be in to business...

If your hart tells you that working in a small company is better than working for a big corporation then that’s your answer. For some people working in big corporation make them feel better, or like people in Los Angeles when driving by them somewhere, some feel lonely, some may feel great.


Trivia: Have you ever been at an uncomfortable business situation? Consider how would you have handled, can it still be fixed? And always be honest to yourself and others. Be transparent to everybody, it is always the best policy, the troublemaker will always come to the surface. Misery enjoys company, so don’t be misery’s company.


And then there are the overqualified people. With this economy there are hundreds of thousands of over-quifilied professionals of all fields, this is a unique opportunity to hire really valuable individuals that would bring a unique enrichment experience to your organization. There are thousands of over-experienced and overqualified individuals that are looking for jobs from all kinds of areas. So ask yourself, why settle for someone who would just do ok? For someone who just lacks the background or experience? I want the best; I want someone who would just thrive at  their work, someone who knows how to prioritize, not someone who just juggles, because juggling is a recepe for disaster. So think about it when choosing your candidates or when keeping the workers you already have.

The Amazing people I have met!

Thank you all for your nice emails, comments, questions and messages. This is the first issue of 2012, and I cannot believe I am doing this for over  one  year. Yes,  one  year since I started on sharing my thoughts on this blog, I am glad and proud of being able to help people by just publishing these articles, often times I come across people who read these articles and later ask me questions to clarify some points or ideas.

I still remember the day after “going on the air” a couple of days of first launching the very first article and I reached my reader number 15, I felt so happy and proud that my thoughts were important to 15 people, then like a week later the day I reached 80 readers, I was quite happy at first, and then scared because 80 people read my article! I do not know exactly how to explain that feeling, I felt like what I say is important to 80 people that I do not know, and at the same time like I am walking in to the shower and I accidentally left the window wide open. 

This very thought came to my mind like a week ago, when I invited people to be my reader number 8,000 in January 2012.

 If I have to choose a moment of this year, I don’t have one, I have a lot.

First, I mention the people I met, the people that I met throughout the year and told me that our meetings and the information that I share with them was really useful to them. Some of them have a better understanding of their financial life and feel in control. That I feel really proud of.

Then I would choose the places I’ve gone physically and online too. I’ve been traveling (driving because I am terrified of flying) around California, Nevada and Arizona. Online I’ve been in places as far as the Middle East, all over Europe, Asia (for some reason big time readers in China and Russia), South America, Africa and Australia.

There are so many memories and places that I cannot pick up one.

There are also the few interviews that I was able to shoot this year. Usually I ask somebody who I admire or think they have something interesting to say to the world, thank you all whose let me interview.

Also, I want to mention is the fact that thanks to this blog I came across to really valuable and tax knowledgeable people, the people who are helping me in San Francisco (Bay area), Sacramento, Los Angeles, San Diego, Phoenix, Las Vegas, Reno, Huston, Miami and New York. You can meet them all at:

This was one of the most thrilling trips I have had in years. Definitely driving 6 hrs to San Francisco was totally worth it, this trip reminded me of how beautiful, exiting “and freezing cold” the Bay Area could be. In day one I had scheduled 2 appointments that turned out to be 4, and I ended up working really late, I was tired but really happy.
The following 3 days went fast, some say “time flies when you’re having fun”, and although most of the time “if not all” I was working, the time spent meeting new people and developing positive relationships for the future was exciting.

Seicho Foundation event in Downtown Los Angeles

A few months ago, I met El “Elizabeth Larson” the principal at the Seicho Foundation Inc in Los Angeles. I was so inspired by her spirit and enthusiasm.

El told me about her work at Seicho, which empowers underserved groups throughout different ways of art work, such as painting, photograph, arts, crafts, sewing, singing, performing, etc.

This meeting happened while I worked at a major nonprofit organization in downtown Los Angeles with hundreds and hundreds of employees. Although I always worked at the accounting department (and it could be considered the most technical by some), I never thought to have immersed myself to the most technical part of the nonprofit organization such grant writing, management and marketing.
El made it sound so easy, so simple, and so straight forward that I just felt compiled to just have immersed myself into the nonprofit world and to uncover all about it, which I did for the next 5 months.

I was delighted by her energy, and I was moved to contribute to her efforts and to be part of it.
A few weeks ago, I went to downtown Los Angeles to see a Seicho foundation event. This place was filled with images taken by homeless youth everywhere I looked. I looked thoughtfully at the pictures and I could just wonder “how this moment was captured?”, I could just wonder the circumstances at the time this pictures were taken, the feelings and the worries, the dangers of the streets of a city like Los Angeles, etc. I could just think to myself, living in a city where each individual just mind their own business, and shelter ourselves at home, at work or just commuting back and forth, without any regard of how the others are doing.


I not only was able to meet some interesting people at this event, but I also was able to talk to a few of the individuals that took the pictures. And I was able to establish a connection that allowed me to share some experiences, thoughts and hopes for the future.

Melanie Badalato is one of them, she is the event coordinator. Melanie collaborates with multiple organizations such as Habitat for Humanity, My friends place, Seicho Foundation,  etc. she is the one who put together this event. I am really impressed by her energy and can do personality.



Having myself immersed in the nonprofit world for the past two years, it is impressive to me, witnessing all the organizations and the people that are behind them, their efforts, their programs, and how they managed to fund their missions.

There are multiple nonprofit organizations out there, if you want to contribute. The internet makes it so easy nowadays. There are websites that donate a percentage of their sales to the nonprofit of your interest. Most nonprofits have websites that take donations 24/7.

I heard not that long ago, that there are animal shelters that “pays you” a small monthly stipend ($200.00) to take care of cats and/or dogs while you find them a loving house. I also saw in the news the other night about this lady that takes “fancy pet pictures” to help increase the adoptions. She succeeded and now 100% of these animals are adopted every month, no one was left behind.

I also met a few people from “My friends place”, which is another nonprofit organization, this one is located in the city of Hollywood, right on Hollywood boulevard, by the Hollywood freeway (101). Their mission statement says it all “A safe haven for homeless youth”. They provide a wide range of free services for their publics (individuals that meet the criteria) that go from legal clinic, employment skill building, all the way to health education.
I really admire the work of all the people that are behind the walls of these nonprofits, I just don’t know how they do it? I would love to help this world to be a better place for the next generation, but a single effort is not enough, we need to unite efforts and maybe we could make a difference. Nonprofits are structured in a way that simplifies the people efforts. We can always contribute with some donations, checks or by volunteering.

About Nonprofits, Grant money, Foundations and more...

Brief look to the nonprofit world :

I've been busy these past couple of months studying in dept the dynamics of a nonprofit organization (NPO or NP).
Could you imagine working for an organization that does not have to worry about making a profit to survive? Well this is pretty much a nonprofit organization. Could you also imagine getting "free money" that doesn't need to be returned? This is also referred as a grant, and there are thousands of organizations that are eager to hand it to you. Usually nonprofits and grants go together in life.

To my surprise these types of organizations work pretty similar to that of regular for profit entity. I don't have to tell you that my approach (most of the time) comes from the tax point of view, which serves a double purpose.
For starters, their name tells you that an NP can careless about the profits. A NP has as its heist priority their "mission statement" and the "programs they run". I'll explain those in more detail later; while for profit cares for their profits and (with this economy) for their survival. I can also tell you that a NP depends heavily on non refundable contributions (such as donations, grants, volunteers, etc) that could be goods, services, etc.
I could say (to my surprise) a NP has an easier way to develop services in this world then a for profit organization, and I tell you why, while for profit competes for sales with other for profits, an NPO can choose the specific services (programs), time and areas they want to serve.
Helping the homeless
An NPO can choose the timing (window period) to develop their programs. Unless, an NPO is developing a program that was funded with a grant (usually non reimbursable) it will be tied to a window period that is to be able to use this grant money.
Also, an NPO has more sympathy from potential donors and grant funders to receive contributions. Volunteers are another big help NPO's receive compared to for profits. While volunteers in for profits are often called "interns", the main interest from both remains the same, which is gain experience in a specific area.
A well managed NPO can have a smooth life at any community. And like any type of entity (sole proprietorship, LLC, corporation, partnership, etc) this applies to small and big NPO's.

You won't believe how many times I've witnessed all kinds of organizations with poor management going down (literally). Having just said that, things like: board of directors with no experience, lack of communication from one department to the other, accounting departments with obsolete systems, fear to change, bad planning, or worse, having a plan, but not stick to it. And these are just the tip of the iceberg.
And like anything in life, I would tell you just do what makes sense. Before starting, whether it is for profit or nonprofit, talk to an expert that can help you.
Anybody can start their own nonprofit. It just likes starting a new business. There are just a few things you may want to consider before you decide to start your own and try to change the world.

A nonprofit helps animals in shelters get loving homes
Mission statement:
Usually this refers to the core of the NPO; it usually is a short paragraph that entails the whole organization reason to exist. You can start your own NPO with a mission statement that goes from saving the daisies all the way to helping the homeless. Keep in mind that your mission statement is what is going to make people to put their little hands into their pockets and give you money, or (even better) to volunteer for your organization.

Like in the business world, you need a plan:
I would suggest starting with baby steps. Start your own nonprofit while you're employed, while you have secured income coming into your pocket. Often at times I suggest people the best time to start a business is while you're employed, so you can afford those expenses, pay the bills on time, while the business gets stronger, while your business grows, then eventually, you will get to the point when having a full-time job and a business on the side is too much, then you will know when is time to choose which one you want to pursue. This is the garage business start up plan, not quite glamorous, but still quite effective nowadays.

Programs:
This is usually referred to what is what you're going to do. At this stage your program relies heavily on "current statistical information," because it has to be "measurable". For instance let's say you want to take kitties away from shelters and put them into permanent adopting homes, or if you want to restore historic buildings in a specific area, or if you're an artist and want to spread your vision, etc. For anything the case is, and then you need to dig into the current information that is available to you. For the first case you could gather information from the local animal shelter, for the second case you could do the same with the city council, state department, or local historic building buro, and so on.

Another NPO helps the veterans
   Once you developed a program that can be measurable (so your supporters can easily see the difference before and    after) then it’ll be more compelling for potential donors to support your cause. From here you are pretty much set to start funding your programs.
Organization, organization, organization:
Since money follows action, I would suggest getting good accounting software. There are dozens out there, just pick and choose the one you feel more comfortable with, the one that makes more sense to you. However, if you purchased one of them USE IT, MAKE YOUR LIFE EASIER. I've witnessed a few times big companies wasting lots of money by having multiple accounting software. Picture this; a company pays multiple wages to multiple workers for using multiple software, paying different software licenses, this software overlapping the other one. Not good, right? Then, picture on top of that keeping records of all accounts in excel, and handwriting checks.

Ask yourself, will I donate $10,000 to an organization that does not have proper records in order? Or, would you be more compelling to donate $10,000 to an organization that has all its audited financial reports? It is that simple, right?
Keep in mind you always can pay somebody to train you in using accounting software. Or you can always hire somebody part-time to keep your bank accounts in order. Or just ask your tax professional to refer you to a good system that can work for you. Since your tax guy works with different people and businesses he must know different accounting software.

Money:
First, keep in mind that most NPO's depends heavily on contributions. Most first timers must fund on their own NPO's themselves, until other people get involved, like any business it starts with yourself, then family members, then friends, then more people get the word, then more people get involved in your movement. At this point you have no restrictions yet, and that is because anybody can do whatever the hell they want with their own money, but when you want the good stuff, "grants money" that is...

Grants money for students
Grants Money:
Most of the time the operational expenses, such as utilities, rent, you salary (just to mention a few of those) could be just 20% of the budget. And I tell you why in a moment.

Ask yourself "would you donate $10,000 to any nonprofit that later will spend $8,000 of those in salaries? ... I WOULDN'T
As a general rule (and most grant funders have specific requirements) that no more than 20% of all the grant money will be used to fund operational expenses. And if you want otherwise, then you can wait, and wait, and wait until you find a grantor that is willing to do it. So, just prepare your programs to that kind of restriction.

So, this gives you an idea of how much money you will need in order to run your programs and to make a living out of it. But do not feel discouraged, there are hundreds, thousands of nonprofits that made it.
You will be surprised to know there are hundreds, thousands of grant funders willing to give you grants money, and all you have to do is to ask for it. Grants go from as little as $3,000 all the way to $1,000,000, or more.
